Abstract
One of the main causes of job dissatisfaction is salaries that are considered disproportionate to the workload and contribution, as well as limited career development opportunities. This study used a cross-sectional analytical design with a population of 384 contract workers at Bhayangkara HS Samsoeri Mertojoso Hospital and a sample of 193 people through simple random sampling. The independent variables included compensation in the psychological, social, physical, and financial dimensions, while the dependent variable was employee satisfaction. Data were obtained from primary and secondary sources, then analyzed using SEM (Structural Equation Modeling) testing with the Smart PLS program. The majority of contract workers at Bhayangkara H.S Samsoeri Mertojoso Hospital in Surabaya are female (76.6%), have a D3 degree (45.3%), have worked for more than 5 years (58.4%), and work as nurses or midwives (68.3%). In terms of psychological well-being, the majority of respondents' assessments fall into the “less than good” category. However, most respondents report feeling satisfied with their work (68.2%). The results of the linear regression test show that compensation in the social (β = 0.701; p = 0.000), psychological (β = 0.790; p = 0.000), and financial (β = 0.503; p = 0.000) dimensions has a significant effect on employee satisfaction. Overall, compensation in the psychological, social, physical, and financial dimensions explains 76.2% of the variation in job satisfaction, while 23.8% is influenced by other factors. The most dominant factor is physical compensation. Compensation, especially physical and financial dimensions, is a dominant factor in job satisfaction, while social and psychological aspects still need to be strengthened. Compensation has been shown to influence employee job satisfaction. Increased satisfaction can be achieved by strengthening social and psychological aspects through communication and recognition, as well as maintaining adequate physical and financial compensation.
